Core Responsibilities

Primary Functions

  • Provide strategic leadership and operational oversight for all nursing departments, translating organizational goals into measurable nursing objectives, action plans, and performance targets that improve patient outcomes, staff satisfaction, and regulatory compliance.
  • Lead development, implementation, and ongoing refinement of nursing policies, procedures, and clinical practice standards to ensure evidence-based, patient-centered care across inpatient, ambulatory, and ancillary nursing services.
  • Ensure full compliance with federal, state and local regulations (including CMS conditions of participation), accreditation standards (Joint Commission, DNV), and payer requirements by preparing for, participating in, and leading internal and external surveys and audits.
  • Oversee nurse staffing models, workforce planning and scheduling systems to maintain safe nurse-to-patient ratios, control labor costs, and optimize use of permanent staff vs. agency resources while minimizing overtime and burnout.
  • Develop and manage the nursing operating budget, monitor key financial metrics (labor expense, agency spend, overtime), prepare forecasts, and implement cost-containment strategies without compromising quality of care.
  • Direct performance improvement and clinical quality programs (e.g., HCAHPS, readmissions reduction, falls prevention, pressure injury reduction, sepsis bundles) using Lean, Six Sigma or other quality methodologies to drive measurable gains.
  • Lead recruitment, onboarding and retention initiatives for registered nurses (RNs), licensed practical nurses (LPNs), clinical support staff and nurse leaders—designing career ladders, mentorship programs and incentive strategies to reduce turnover.
  • Oversee clinical education and professional development programs, ensuring competency assessment, mandatory training compliance, clinical skills labs, and specialty certifications that align with organizational priorities and patient acuity.
  • Supervise and mentor nurse managers and frontline leaders, conducting regular performance evaluations, goal setting, coaching, and succession planning to build bench strength and ensure consistent leadership practices across units.
  • Serve as the executive nursing representative in multidisciplinary committees (patient safety, infection prevention, ethics, pharmacy & therapeutics) to align nursing priorities with organizational quality, safety and operational goals.
  • Drive nursing documentation and clinical documentation improvement efforts in partnership with HIM and IT to improve coding accuracy, capture acuity, and support revenue integrity, quality reporting and risk mitigation.
  • Partner with Health IT to optimize electronic medical record (EMR) workflows (Epic, Cerner, Meditech) for nursing documentation, order sets, smart pumps, barcode medication administration and data capture to reduce workarounds and enhance clinical decision support.
  • Lead incident investigation processes for serious safety events, sentinel events and near-misses, ensuring RCA (root cause analysis), corrective action plans, staff follow-up and transparent reporting to leadership and regulatory bodies.
  • Oversee infection prevention controls and antibiotic stewardship collaboration with infection control teams to reduce HAIs (CLABSI, CAUTI, SSI) and ensure adherence to isolation, PPE, and environmental cleaning standards.
  • Develop and implement care coordination frameworks that improve transitions of care, discharge planning, case management collaboration and reduce avoidable readmissions while enhancing patient/family education.
  • Collaborate with pharmacy leadership to optimize medication safety programs, medication reconciliation processes, and high-alert medication protocols, ensuring safe administration practices and minimizing adverse drug events.
  • Design and monitor nursing-sensitive performance dashboards and KPIs (turnover, vacancy, HCAHPS domains, mortality, falls, pressure injuries) using data analytics to proactively identify trends and deploy interventions.
  • Manage vendor relationships for clinical supplies, agency staffing partners, and specialty service contracts; evaluate performance, negotiate contracts and ensure alignment with clinical standards and budget.
  • Lead emergency preparedness and disaster response planning for nursing services, including surge staffing plans, cross-training, workforce redeployment and coordination with hospital incident command structures.
  • Champion a culture of patient- and family-centered care, professional accountability and continuous learning; promote staff engagement strategies, recognition programs and psychological safety for reporting safety concerns.
  • Ensure equitable, culturally competent care delivery by implementing practices that address health disparities, promote inclusivity and align with organizational diversity, equity and inclusion goals.
  • Oversee outpatient and community nursing programs (where applicable), including home health, hospice, wound care and telehealth nursing services to ensure care continuity and aligned quality standards.
  • Maintain active nursing licensure and professional credentials, represent nursing at executive leadership meetings, and serve as a visible, accessible leader on the units during peak operational periods.

Secondary Functions

  • Support ad-hoc clinical reporting and analytics requests; partner with data teams to translate clinical questions into actionable dashboards and reports.
  • Contribute to the organization's strategic planning, nursing workforce roadmap and capital planning for clinical equipment and technology.
  • Collaborate with business development and population health teams on program development (telehealth, specialty services) and community partnerships.
  • Participate in executive governance, budget committees and performance reviews; present nursing performance metrics and improvement plans to the Board or senior leadership.
  • Facilitate interdisciplinary projects such as EMR optimization, care model redesign, and patient experience initiatives; act as project sponsor and subject matter expert for nursing-related initiatives.

Education & Experience

Educational Background

Minimum Education:

  • Bachelor of Science in Nursing (BSN) from an accredited program; active RN licensure in state of practice.

Preferred Education:

  • Master of Science in Nursing (MSN), Doctor of Nursing Practice (DNP), or Master's in Healthcare Administration (MHA/MBA) preferred for larger systems or complex organizations.
  • Certifications such as CNML (Certified in Executive Nursing Leadership), NEA-BC, or relevant quality/safety credentials (CPHQ, CPHQ).

Experience Requirements

Typical Experience Range:

  • 10+ years of nursing experience with proven success leading large nursing teams, managing budgets, improving quality metrics, and preparing for successful regulatory surveys.
