The Lead Scrum Master is a senior-level servant-leader and Agile practitioner who guides, mentors, and supports a group of Scrum Masters and their respective teams. This role transcends traditional Scrum Master duties by focusing on improving Agile practices at a program, portfolio, or departmental level. The Lead Scrum Master acts as a coach for the organization, removing systemic impediments, fostering a culture of continuous improvement, and ensuring that Agile principles are consistently applied to deliver maximum value. They are a key influencer, working closely with leadership, Product Management, and other stakeholders to optimize flow, enhance transparency, and scale Agile effectiveness.

Core Responsibilities

Primary Functions

  • Act as a mentor, coach, and guide to a team of Scrum Masters, fostering their professional growth and enhancing their facilitation and coaching capabilities.
  • Champion and drive the adoption and maturation of Agile methodologies (Scrum, Kanban, etc.) across multiple teams and departments.
  • Facilitate program-level events and ceremonies, such as Scrum of Scrums, Program Increment (PI) Planning, and system demos, to ensure alignment and synchronization between teams.
  • Identify, track, and help remove organizational and cross-team impediments that are beyond the capacity of individual teams to resolve.
  • Develop and maintain key Agile metrics and reports (e.g., burn-down/burn-up charts, velocity, cycle time, lead time) to provide leadership with transparent insights into team performance and delivery predictability.
  • Establish and lead an active Community of Practice (CoP) for Scrum Masters and other Agile practitioners to share knowledge, discuss challenges, and standardize best practices.
  • Partner with Product Management, Engineering leadership, and business stakeholders to ensure strategic alignment and effective dependency management across value streams.
  • Coach teams and leadership on advanced Agile and Lean concepts such as Value Stream Mapping, backlog refinement at scale, and fostering a DevOps culture.
  • Assess the Agile maturity of teams and the organization, and develop tailored coaching plans to address gaps and elevate performance.
  • Act as an objective facilitator for complex, high-stakes meetings and conflict resolution sessions, ensuring productive outcomes.
  • Guide the selection and optimization of Agile project management tools (e.g., Jira, Azure DevOps), ensuring they support team processes without becoming an administrative burden.
  • Promote a culture of relentless improvement by encouraging experimentation, learning from failures, and celebrating successes.
  • Ensure that the principles of servant leadership are not only understood but actively practiced by the Scrum Master team and modeled for the wider organization.
  • Mediate cross-functional team and departmental conflicts, fostering an environment of trust, psychological safety, and open communication.
  • Collaborate with portfolio and program managers to aid in strategic planning, forecasting, and resource alignment in an Agile context.
  • Train new Scrum Masters, team members, and stakeholders on Agile principles, practices, and values to ensure a common understanding and vocabulary.
  • Protect teams from external distractions and interruptions, enabling them to stay focused on delivering sprint commitments and program objectives.
  • Drive the resolution of dependencies between development teams, infrastructure groups, and external partners.
  • Serve as a subject matter expert on scaled Agile frameworks (e.g., SAFe, LeSS, Scrum@Scale), advising on their implementation and adaptation to the organization's context.
  • Influence and guide the organization’s leaders in their role as Agile sponsors, helping them create an environment conducive to successful Agile transformation.

Secondary Functions

  • Contribute to the development and refinement of organizational-wide Agile governance standards and playbooks.
  • Participate in vendor assessment and management for Agile-related software, training, and consulting services.
  • Assist HR and management in the hiring, interviewing, and onboarding process for new Scrum Masters and other Agile roles.
  • Conduct workshops and training sessions on specific Agile topics for the broader organization beyond the technology department.

Required Skills & Competencies

Hard Skills (Technical)

  • Advanced Scrum & Kanban Expertise: Deep, hands-on knowledge of the principles, practices, and theory of both frameworks.
  • Scaled Agile Frameworks: Practical experience with and/or certification in at least one scaling framework (e.g., SAFe, LeSS, Nexus, Scrum@Scale).
  • Agile Lifecycle Management Tools: Expert-level proficiency in configuring and managing tools like Jira, Azure DevOps (ADO), or a similar platform.
  • Agile Metrics & Reporting: Ability to generate, analyze, and interpret metrics such as Cycle Time, Lead Time, Throughput, and Cumulative Flow Diagrams (CFDs).
  • Facilitation at Scale: Proven ability to design and lead large-group events like PI Planning, value stream mapping workshops, and large-scale retrospectives.
  • Coaching Techniques: Formal or informal training in professional coaching models (e.g., GROW model) and the ability to apply them in a business context.
  • DevOps Principles: Solid understanding of CI/CD, automated testing, and how DevOps practices enable Agile delivery.
  • Value Stream Mapping: Competency in facilitating the mapping of value streams to identify waste and opportunities for improvement.
  • User Story Mapping & Backlog Refinement: Skill in guiding teams and product owners through complex story mapping and backlog structuring exercises.
  • Conflict Resolution Models: Knowledge of frameworks for navigating and resolving interpersonal and team-level conflicts.

Education & Experience

Educational Background

Minimum Education:

  • Bachelor's Degree or equivalent professional experience.
  • Certified Scrum Master (CSM) or Professional Scrum Master (PSM I) certification.

Preferred Education:

  • Master's Degree.
  • Advanced certifications such as A-CSM, CSP-SM, PSM II/III, or a scaled Agile certification (e.g., SAFe Agilist, SAFe Scrum Master).

Experience Requirements

Typical Experience Range: 8-12 years of overall professional experience. This includes at least 5-7 years as a dedicated Scrum Master in a software development environment and 2+ years in a lead, coaching, or senior capacity.

Preferred:

  • Demonstrable experience mentoring or formally leading other Scrum Masters.
  • A proven track record of facilitating Agile adoption and maturity in an organization of significant size and complexity.
  • Experience working within a scaled Agile environment (SAFe, LeSS, etc.) is highly desirable.
  • Background as a former software developer, QA engineer, or business analyst can be a significant asset.
